There could be many reasons – a poor onboarding program, communication gaps, unidentified skills gaps, or a culture clash could be among the many potential reasons new employees struggle.

Onboarding new employees starts before first day on job

 

A new employee who is not onboarded the right way is going to have difficulty finding a sense of belonging inside an organization, says Scott Redfearn, executive vice president of global HR at Protiviti, a global business consulting and internal audit firm.

How to network in the workplace

Congratulations on landing your new entry-level job or internship! Perhaps you landed it through networking. If so, that means you understood how to approach interacting with family, friends, and/or recruiting and talent acquisition professionals during your job search.

Now it’s time to transition from networking to find a job to networking in the workplace. This is an opportunity to demonstrate your skills and qualities and learn from established employees who can help you along the way. Vickie Cox-Lanyon, Director of Career Services and LEEP Center Adviser at Clark University, explains how new hires should approach networking in the workplace.

“The first step is to establish yourself as a hard-working, competent, young professional. Making a good first impression in your new role will get your colleagues’ attention and increase the likelihood they will be willing to assist in your career development. At the same time, you need to assimilate into the culture of your organization and begin to create collegial working relationships. If you begin networking too early, it may appear you are too focused on your future rather than your current role.

Once you have established yourself, identify someone one level above you whose position or career path you’re interested in. Start with people you already know. Your goal is to secure an informational interview where you ask questions about the professional’s career trajectory and solicit advice on your potential goals. People generally like to talk about themselves and like to give advice, so you should get a positive response as long as you are polite and professional.

Another goal of that conversation should be expanding your network by asking the professional for names of other professionals they can introduce you to. Etiquette is important in this process so remember that written communication should be formal and professional, and follow-up thank you notes are essential. Above all, be willing to listen and be open to the advice you receive.”

Making new hires feel comfortable is the responsibility of companies during the onboarding process. One way employers can do this is by reflecting their company values and/or culture to new employees. Companies can use the onboarding process to emphasize qualities they want all employees to represent. Armando Lopez, Executive Director of Human Resources at Ramsey Solutions, discusses why his company provides lunch on the first day to new hires.

“We welcome new teammates in such a way that it communicates part of our culture is not only being prepared, but we’re welcoming because we really want them here.

One thing we do is provide lunch on the first day. New hires may not be familiar with the area or your cafeteria if you have one. More importantly, it gives us a chance to relax, sit down together, and immerse new teammates into our company culture. At Ramsey Solutions, our Executive Director of Culture, Rick Perry,  joins us and tells stories about the company so new hires get a sense of who we are, what we are, and why we are.”

As recent college graduates and entry-level job candidates prepare to enter the workforce, they should prepare for the onboarding process. New hires should stay focused and take notes during the onboarding process to get the most out of it. Andre Lavoie, CEO and Co-Founder of ClearCompany, shares his best advice for recent grads and entry-level job candidates while onboarding.

“The best advice I can give recent grads and entry-level candidates is to be honest and stay engaged. Onboarding requires plenty of attention, focus, and an ability to retain information in a short amount of time.

Recent grads and candidates engage in this process to learn their expectations, gain a deeper understanding of their companies and their employers, meet their team, and see how they can succeed in their new roles. It’s exciting, not a chore, so direct energy in the best way by sitting up straight and staying interactive.

Take your own notes and actively listen. Continue taking notes while performing tasks. These notes will be helpful because you can review them after training to increase your knowledge. They will also inform some well thought out questions and feedback.

When trainers ask for feedback, share your thoughts. When you don’t understand something about a process or task, ask questions. Many new hires are nervous and don’t feel comfortable speaking up, but allowing fear to stand in the way is incredibly detrimental to your training and your relationship with your employer.

The bottom line of onboarding is to set expectations, train employees on processes, and build a trusting relationship. Communication and engagement are crucial.”

Onboarding process can include background check

Before bringing new hires into their companies, employers might want to give each one a background check. These days, recruiters and hiring managers use social media as a tool to learn more about candidates, so take advantage of it and other helpful resources. After all, companies shouldn’t just hire quality employees but quality people. John Cass, Director of Marketing at OnSource, explains including a background check as part of its onboarding process.

“I work for OnSource, and we have a network of 15,000 people who conduct photo inspections for claims and underwriting purposes for insurance companies; the inspectors visit consumers and take photos of vehicles and property. The whole process for coming onboard as an inspector can take a few days. We require a background check, and if someone doesn’t have an existing background check, they will need to provide one to OnSource. We review the background check and then bring the applicants on board.”

Employers can take different approaches when it comes to their onboarding programs. Some companies focus more on management, while others concentrate on the social aspect. These approaches and others shape new employees into the company culture. Beverly Behrmann, Academic and Career Advisor at Keene State College, discusses how certain companies help college students and new hires succeed in the onboarding process.

“As for onboarding programs, bigger national companies like Liberty Mutual have extensive management programs that work closely with new hires to ensure success. There is a mentoring component and a rotation so new hires can see various aspects of the company and how divisions work.

Here in Keene, there are two local employers we work with often. They are Barton Associates and Electronic Imaging Materials. Both companies build in a social component to integrate new employees. This might include potluck lunches, games, and “fun” gatherings. Both companies also have extensive internship opportunities so college students can get acclimated to workplace scenarios and behaviors in a lower risk situation. If the internship works out, students may transition into full-time employees and have been “socialized” to a certain extent by the time they start as full-time employees.”

When creating onboarding programs, employers should consider the interests of their new hires. This means focusing on what makes new hires comfortable and engaged with the onboarding process. Companies can take steps to create a smooth transition into the workplace for new employees. Andre Lavoie, CEO and Co-Founder of ClearCompany, shares ways employers can build effective onboarding programs for new hires.

“A strong onboarding program is created with the new hire experience in mind. Many employers fail to make the first few days for employees exciting or fun. Bring people on and get them excited immediately.

Onboarding starts before new employees ever step foot in the office. So provide them with plenty of information about the company, who they’ll be meeting in the first few days, and what to expect from the entire process of getting oriented with their workspace, team, and tasks. Create an agenda before hiring employees.

Make employees feel comfortable with a clean, new space to work and introduce them to their colleagues. Encourage the staff to build casual relationships with new hires by taking them out to lunch; it establishes trust and respect. Essentially, employers are assigning mentors, employees the hires feel comfortable reaching out to.

Training should cover all of the protocols and procedures, but it needs to be engaging and can even be fun. Make it interactive; create games like scavenger hunts or other competitions to break the ice while also being informative. Technology is great for onboarding because it provides a convenient, easily accessible resource for new hires to find basic information including the dress code, benefits details, and the like, and to see how they fit within the company as a whole.

Be clear about company expectations and invest in training new hires over several weeks. This makes it easier to offer feedback, and go over the first performance evaluation. Consistent feedback and constructive critiques will help them improve on concerns as they arise, resulting in better evaluations and improving the company’s quality of hire.”

5 common onboarding mistakes employers make

The onboarding process should be a positive and productive experience for new employees. Employers who succeed during this process benefit in the short-term and long-term with satisfied employees who can help achieve company goals. However, if onboarding is done incorrectly, new hires won’t likely be effective for companies. Wesley Higbee, President of Full City Tech Co., shares five common onboarding mistakes made by employers.

1. Treating everybody the same. It’s important to have a process or checklist. Just don’t try to standardize it. Tailor what you do to the candidates you’re hiring. If new hires have accolades in sales, don’t put them through a sales training program.

2. Waiting periods for benefits. There’s nothing to gain by withholding vacation days, health care, etc. Waiting periods connote cheapskate and/or creates mistrust. If you don’t trust new employees enough to give them benefits on day one, why are you hiring them?

3. Not training new employees. Just throwing them to the wolves and of course, firing them when they don’t perform up to your expectations. The same expectations you never made clear.

4. Not including new hires in the process of assessing what they want/need to learn. Force feeding training and then throwing employees to the wolves.

5. Not learning from new hires. Assuming learning is a one-way road. There are plenty of candidates you might hire that have more to teach you, than you have to teach them.”
