Spotlight on success: CEB’s summer internship program

 

As Head of Global Talent Acquisition at CEB, Teresa Green knows something about successful summer internship programs. She shared with College Recruiter about how they pull it off every year, and what she recommends as best practices.

What does CEB’s summer internship program look like?

CEB’s internship program provides students with hands-on work experience, allowing them to gain business acumen while supporting CEB’s mission to address senior leaders’ most pressing challenges. CEB hosts a ten-week summer internship program for rising college seniors in several of our U.S. office locations.  Interns are placed in one of two business communities; research or business development. Research interns examine common challenges faced by business leaders and produce solutions that help those business leaders to take action.  Business development interns assist with engaging senior-level executives in our services, prospecting and scheduling sales meetings. Each internship gives students a glimpse into the entry level roles within these communities and a chance to receive a full-time position at the end of the summer.

Our interns make an impact, not coffee.

We’re proud to say that interns make an impact – not coffee. Their work is tied to business objectives so we are able to measure the positive impact interns have on the organization.  At the same time, CEB makes an impact on the students’ development, ensuring they are starting their career on the right track. Guaranteeing interns gain valuable work experience, allowing them to establish business relationships and helping them identify possible long-term career opportunities are important objectives of CEB’s program.

Every year we ask for feedback from our interns and, unanimously, they say that CEB hosts a well-rounded intern program.  Throughout the summer students participate in learning and development workshops, a speaker series with our executive leadership, community service projects and various networking activities. Our diversity employee groups also host external speakers, social events and training activities that interns partake in across the summer. And there is always time for a little fun.  In past years we’ve planned ice cream socials, bowling nights, baseball games and boat cruises for interns to hangout outside of the office.

Reviewing job candidates’ social media profiles

As college recruiters review job candidates’ social media profiles, they will find things they like and others not so much. These profiles tell recruiters not only whether or not candidates are qualified for specific jobs, but also if they are the right fit for their companies. Brandi Britton, District President of OfficeTeam, shares tips on what recruiters should look for when reviewing candidates’ social media profiles.

– “Many recruiters and HR professionals perform online searches of job candidates’ social media profiles to learn more about them, including their industry involvement.

– It may be a red flag to some recruiters if they can’t find candidates’ LinkedIn profiles or anything else about them online.

– A good gauge of candidates’ online activity is how often they update their profiles and if they post useful advice or comments on articles on LinkedIn and industry forums.

– In certain fields or positions, a greater emphasis is placed on digital activity. For example, many companies today rely on creative professionals to help build their firms’ online image, so they want to see that prospective hires have done the same for themselves.

– Negative comments, especially about former employers or colleagues, can cause recruiters to question a job seeker’s professionalism. There may also be concerns that this job seeker’s improper language/behavior will continue in the workplace.

– Employers may form conclusions about people’s personalities or whether they will fit in with the company’s culture based on online remarks.

– Pictures showing candidates in an unflattering light may also deter recruiters from pursuing candidates.

– Recruiters should look to get a sense of candidates’ capabilities through their online profiles. For example, check for information about candidates’ work history and key accomplishments.

– It may be helpful to check if candidates incorporated key industry terms that describe skills and specialties recruiters are looking for.

– Employers may also look for red flags like inconsistencies made on applicants’ resumes that would deter them from considering candidates.

– Keep in mind that looking up candidates online definitely has some risks. Information on the Internet isn’t always accurate; it’s hard to be sure what recruiters find relates to particular candidates and not others with the same name.”

Using LinkedIn and Twitter for college recruiting

Social media can be a valuable tool in college recruiting. With many college students and recent graduates on social media, college recruiters could find the best job candidates and learn more about them. LinkedIn and Twitter are two social networking websites that benefit recruiters. Amera Fattah, Owner and Chief Executive Officer of Eventistry, discusses both sites from a recruiter’s perspective and offers advice to college students and recent grads.

“LinkedIn continues to be the top social media platform to recruit college graduates. We are surprised how many recent graduates aren’t jumping on this platform until graduation time, and that’s usually after they learn how hard it is to find good employers to work for. We recommend graduates set up their LinkedIn profiles about two years before graduation. On their profiles, graduates should note they’re seeking internships and also when they are graduating. Many recruiting firms and people working in talent acquisition in corporations will connect with recent grads and bookmark for them later.

Another common way good recruiters pickup candidate leads is on Twitter. This is usually done through content marketing, where a piece of content is put in front of the target market. Sometimes, we add a job posting on Twitter or an article such as “millennial resume mistakes,” and we pick up many leads from recent graduates seeking employment. New graduates need to keep their heads on a swivel; on social media they are going to find opportunities flashing by their faces even when they’re not looking. Ultimately, this is really how social media works when attracting college graduates for this generation. Grads may be following the Yelp \ Talia Jane trend on Twitter and then see a job posting roll through their feeds, so pay attention.”

NACE 2016: Benchmarks in college recruiting

At the 2016 National Association of Colleges and Employers Conference & Expo June 7-10 in Chicago, College Recruiter’s President and Founder Steven Rothberg will present a session for employers entitled “How to Benchmark Your University Relations Program in the Absence of Benchmarks.”

In this brief video hosted by College Recruiter’s Content Manager, Bethany Wallace, Rothberg explains why clear benchmarks in college recruiting do not often exist and helps define some potential solutions to this problem.

Rothberg mentions that in the field of college recruiting, until recently, very few college recruiting programs had benchmarks. As a result, many college recruiting programs did not know if they were operating effectively. Some college recruiting programs are beginning to share their operations data and establish benchmarks, but there is still a lack of continuity across the industry.

For example, not all organizations define cost per hire the same way. If a recruiter travels, and the company does not factor in all travel costs and salary costs, as well as fees charged by the university, then the cost per hire estimate is inaccurate. Failure to accurately estimate costs affects overall budget estimates.

It’s also important to use benchmarks accurately in order to measure success in college recruiting and to give credit where credit is due. Rothberg cites his work with a client recently who was able to pinpoint the exact number of candidates who’d been hired as a result of working with the college recruiting team.

Benchmarking is not just about measuring your own success, Rothberg notes, but also about comparing your achievements to those of others in the field whose organizations are similar to yours and who are hiring similar types of candidates. Cooperating with other employers by sharing benchmarking data can help you reach goals. This is what Rothberg’s session at the 2016 NACE Conference & Expo will focus on.

Focusing on branding in college recruiting

In recruiting college students, recruiters should focus on employer branding. An employer brand represents what a company stands for; it’s why or why not job seekers will work for a business. Brian Easter, Co-Founder of Nebo Agency, explains how his company recruits college students with care and dedication.

Recruiting and training HVACR technicians

Attracting HVACR (heating, ventilation, air conditioning, and refrigeration) technicians and instructors has been challenging for recruiters and hiring managers. There is an opportunity to get college students and recent graduates interested in HVACR jobs if their recruitment and training efforts are strong.

The next generation of Americans, Generation Z students, are about to enter the workforce, and many Gen Z students are unaware of the opportunities available in the HVACR career field.

The oldest of Gen Z students are to complete high school. Some will enter the military or the workforce, and most will attend a one, two, or four-year college or university. The oldest of Gen Z was about 10 years old at the height of the Great Recession and spent most of their formative years witnessing and, in many cases, suffering from the financial turmoil. As compared to their Gen X parents at the same age, Gen Z’ers are far more likely to favor career paths with low student loan debt, opportunities for advancement within their organizations, work/life balance, and a good, stable, living wage.

Trades such as HVACR provide all of those benefits, but few young adults are aware of that fact. More than anything else, the industry needs better marketing of its career opportunities. It should make a concerted effort to deliver presentations in the nation’s high schools, just as the military and some other professions do.

“One option for HVACR industry leaders is to live stream informational presentations on YouTube to build a massive and therefore search engine friendly repository of these presentations and have the presentations delivered by recent graduates of those schools. Graduates can share their stories including their challenges. Authenticity and peer-to-peer communication matters greatly to young adults. A message that everything is great or a great message delivered by a Baby Boomer will not resonate,” notes College Recruiter’s President and Founder, Steven Rothberg.

Another way to recruit HVACR technicians and instructors is to have the employers work with educators on developing strategies to qualified students. They can also collaborate on encouraging these students to enroll in training programs, which will create a workforce in waiting. In order to train more technicians and instructors, one option is establishing financial support through local and regional employers in the career field to create training programs.

College students and recent grads can be potential candidates for jobs as HVACR technicians and instructors. However, there must be a more proactive approach when it comes to recruiting and training.

“Employers can benefit most working with career services offices at colleges or universities by challenging, working with, and lastly, advocating for not the needs of just now but the needs of students and employers five, 10, or 15 years down the road. The future isn’t something we don’t see coming, so simply doing what’s always been done isn’t going to benefit long-term interest. Allowing recruiters and hiring managers more say in what gets built and implemented, all while doing so under the umbrella of a reciprocal, collaborative, and diversified understanding is beneficial to both sides.

Recruiters should watch out for hiring trends in college recruiting in 2016. One trend is connecting with college students on LinkedIn. By engaging with potential candidates sooner rather than later, small companies will have a chance to compete with large companies for the best talent. “One major tip we are giving clients and something we have been actively doing in the last two years is connecting with candidates on LinkedIn prior to their graduation, as early as one to two years before graduation. At that point in their careers, our companies and other companies often setup pre-interviews or bring candidates onsite for mixers or for “learn what we do” type-of days, offering a unique, hands-on, real world experience.

A big issue small and medium-sized companies need to accommodate is all the large corporations are picking up a good portion of the graduating class before these smaller companies ever get a shot. As a smaller company, we have had to become more aggressive for our internal hiring and for our clients to gain an edge and earn the attention of top talent. If recruiters and hiring managers cannot get recent graduates or college upperclassmen interested in their companies way before graduation, it’s likely they will lose these candidates due to high profile startups and large Fortune 1000’s hitting campuses with presentation days – nearly automatically placing them lower on students’ interest and priority scale before even having a chance.

As employers, capture their minds early, and you will increase your odds greatly, but you have to be highly proactive.”

How college students and recent graduates answer questions from an interviewer can make or break their chances of landing entry-level jobs. Recruiters and hiring managers can ask candidates a variety of interview questions during the hiring process. “December and May are peak hiring times for the majority of employers, and that allows us to hire directly out of several of the top-ranked colleges. In a strong hiring year, well over 100 recent graduates are interviewed, and we’ll hire as many as 10. Some of the top qualities we’re searching for when hiring for any one of our workforce and recruiting companies are listed below.

We consider our first interview a fairly easy process; the first round interview focuses more on general knowledge, passions, goals in life, etc., and that allows the job candidate to be less anxious and communicate freely. The second interview, which some have dubbed “the beat down session,” is where we dive into behavioral economics and reasons why people do the things they do. What we’re seeking from college graduates at this point in the interview process is whether or not they will fit into our culture naturally.

Employers want to know if the job candidate can operate autonomously. As a college graduate, can you honestly work well within a team when needed? Are you motivated? Are you a hustler in your work ethics? Are you naturally curious and willing to learn something new every day? How well do you deal with adversity? Do you have the ability to develop customer service skills in order to deal with client? These are questions employers should ask to really understand who they’re hiring. For some of our positions, we look for signs and ask if they possess the business acumen and creativity to develop and contribute to profitable ideas. We may be hiring a college student, but one who has the skills and qualities of a professional ready to take on the workforce!”
