To hire students, you need to recruit on-campus. Right? Wrong.

At College Recruiter job search site, one of the biggest changes that we’ve seen over the past few years is the rapidly increasing number of employers who use time-to-hire, cost-per-hire, and productivity data to measure their sourcing partners, including college career service offices. Their findings are shocking to many.

For decades, employers believed that they had to travel to and recruit students on-campus if they wanted to hire “the best” candidates. Those beliefs were typically grounded on false assumptions. You’ve probably heard that productivity data shows that the more diverse and inclusive a workforce, the more productive is that workforce. But that means that an employer who only hires at a small percentage of the 3,000 four-year colleges and universities or the 4,400 one- and two-year colleges is undermining their own diversity and inclusion efforts. So the more targeted your campus recruiting efforts, the less diverse, inclusive, and productive will be your workforce. Ouch.

Another example? Many of our employer customers who have looked at their productivity data have discovered that the more elite the school the employee went to, the less productive is that employee. How can that be true? Because they leave far sooner than those hired from second or even third-tier schools. One of our long-time customers is an accounting and consulting company. They cut way back on their on-campus efforts in favor of hiring through what they call “virtual” sources like College Recruiter. Why? Diversity, inclusion, and productivity. They’re becoming school and even major agnostic, meaning they don’t really care what school you went to or even what your major was. They used to only consider accounting, economics, and finance majors. Now they embrace fine arts, Russian literature, and any other major. In their words, “we can teach an employee how to read a balance sheet but we can’t teach them how to think critically”.

Diversity and inclusion have long been goals of leading employers, but the motivations behind those goals have been mixed. For some employers, diversity and making their workforces more inclusive was just something that they felt was the moral thing to do. For other employers, it was legally compelled. What are the consequences to students who renege on job offers?

I’ve been participating in an interesting discussion in a listserv managed by the National Association of Colleges and Employers. Most of the readers are talent acquisition leaders from Fortune 1,000 and other large employers and college career service office professionals. A small percentage of readers are like me in that they work for organizations which, in one way or another, help college and university students and recent graduates find great careers.

The discussion that prompted me to write this blog article is about whether employers should report to a career service office that a student who accepted a job offer later reneged on that offer. One employer volunteered that they do send lists of those reneges to the career service offices. I wonder if that employer and others like them are providing any context provided to the reasons for the student reneging on the offer or any opportunity provided to them to provide the context.

Let’s be honest, sometimes the student reneges on their employment-at-will relationship because they change their mind and we can point a finger at them as the party to blame, if there is a need to assign blame. But what if an objective, third-party would actually point to the employer? Reasons are numerous, such as when employers oversell the opportunity, materially change the compensation or position, the hiring manager is terminated or reassigned, a family emergency prevents the student from starting, the employer pivots or even eliminates the business unit that recruited the student, the economy very suddenly and very dramatically changes as it did in 2008, etc. 

Realistically, if an employer is going to report student reneges to the career service office, what do we expect the career service office to do with that information? Wouldn’t it make sense that there would be negative repercussions to the student, and are we trying to help that student or are we trying to punish them and dissuade future students from reneging, much like imprisoning criminals punish the perpetrator and, perhaps, dissuade others from committing the same crime. Do we want to model our college and university recruitment programs on the criminal justice system?

For the career service offices who are accepting the renege information from the employers and maybe even soliciting it, are you doing the same from the candidates? What about employers who renege on their offers? If you’re punishing the student in some way such as banning them from further use of your services, are you levying the same punishments against the employers?

Call for presentations for the 12/12/2019 College Recruiting Bootcamp in D&I at EY

College Recruiter believes that every student and recent graduate deserves a great career. 

One of the many ways that we back up our belief is by giving back to the talent acquisition and hiring manager communities by hosting one or two College Recruiting Bootcamp employer user conferences each year. We designed these events to be VERY low cost, VERY engaging, and VERY productive for the attendees.

Our 16th of these events was the College Recruiting Bootcamp on AI at Google in December 2018 at their main campus in Mountain View. As we ended that event, I told attendees that we were planning to return to New York City or Washington, D.C. for the next event. We are. On December 12th, we will hold the College Recruiting Bootcamp on D&I at EY across the Hudson River from Manhattan at the new, world headquarters of Ernst & Young.

Each event has a different theme, based in part on the brand of the host organization. We’ve worked with EY for about a decade and they have always been passionate about diversity and inclusion. But, unlike other diversity and inclusion events, this event will go beyond skin color by challenging some of the long-held beliefs in the world of college and university relations. Some examples of topics we may cover:

  • Why are a rapidly increasing minority of employers are becoming school and even major agnostic?
  • Why are some organizations no longer recruiting on-campus and instead hiring hundreds or even thousands using virtual sources such as job boards and social media?
  • Most organizations that hire a lot of talent from colleges and universities value diversity, but should their talent acquisition teams and hiring managers involved in that process also be diverse?
  • Does diversity extend to the school type and, if so, how are employers being more inclusive in their hiring by opening their doors to students and recent graduates of one- and two-year colleges instead of just those from four-year colleges and universities?

Merging Technologies and People for the Workforce of the Future

Artificial intelligence (AI), sometimes called machine learning or machine intelligence, is in its infancy yet poised to fundamentally change how we work, are educated, and run our businesses. AI is already impacting how leading employers engage with students and recent graduates and then hire and manage them.

AI offers tremendous opportunities to those in talent acquisition and human resources as well as society as a whole, but also poses some threats.

On December 10, 2018, hundreds of talent acquisition and other human resources leaders gathered in Mountain View, California and remotely via live stream to participate in the College Recruiting Bootcamp on AI, organized by job search site, College Recruiter, and hosted by Google.

Our featured presentation was delivered by Alexandra Levit, author of Humanity Works, speaker, consultant, futurist, Chair of the DeVry University Career Advisory Board think tank, and expert in all things workplace.

Why should I use a job board to recruit students and recent graduates?

 

A potential customer of College Recruiter just asked a great question of our sales team. We’re trying to convince them to advertise their internships on our job search site as we know from experience that we will deliver an excellent return on investment to them. Quite simply, their profile is a perfect fit: Fortune 1,000 employer with thousands of employees and they hire hundreds of students and recent graduates a year.

So, what’s the problem? As a good, potential customer does, they communicated their key concern or, as a salesperson would call it, objection. The customer, through their advertising agency, said that they don’t advertise their internship roles because they hire all of them through on-campus, career fairs. Our response:

Identifying talent through internships and co-ops ranked as most important by employers of students and recent grads

A pretty common question that we get at College Recruiter is, “What do employers care about?” Sometimes, candidates are asking because they want to know how they can become better qualified or better communication their existing skillset. And sometimes we’re asked by other employers who are considering creating or improving their college and university relations programs.

A recent survey of employer members of the National Association of Colleges and Employers (NACE) indicated that those mostly large employers are most concerned with their early identification of candidates and their branding efforts. “Identifying talent early through internships and co-ops was rated the highest, with 94.9 percent of respondents indicating it is “very” or “extremely” important. Trailing slightly was branding their organization to campuses, as 90.2 percent indicated it is “very” or “extremely” important. Other factors of high importance were diversity (87.4 percent) and measuring the results of their university relations and recruiting program (83.5 percent).”

Wow, did we ever receive great feedback from Monday’s College Recruiting Bootcamp on AI at Google. I thought I should share some highlights:

  • All 200 available tickets sold-out almost a week ahead of the event thanks, in part, to promotional efforts by the Association of Talent Acquisition Professionals, CareerXroads, Recruiting Brainfood, and Jibe.
  • A handful let us know that they couldn’t attend. We gave their tickets to people on the waitlist.
  • Attendees at the Sunday evening reception, sponsored by TalentNet Inc., enjoyed crab, steak, grilled vegetables, adult beverages, and more than a few laughs.

A data-driven university selection approach: You can too!

 

At Micron Technology, Dmitry Zhmurkin uses a fantastic method for basing their university relations decisions on data. Zhmurkin is their University Relations Program Manager, and his method helps them decide whether to visit a campus and work with career services, or whether to recruit virtually. College Recruiter’s president and founder Steven Rothberg recently spoke with him about his methodology and said that Zhmurkin “just greatly improved the college recruiting practices at probably dozens, maybe hundreds of organizations.”
